Performance Enhancement Solutions
Question: What are the components of Performance Enhancement Project? Can CPC get involved in PEP?

Answer:
Yes. We highly recommend that the whole project be executed rather than only the training aspect of it.  The components of this are:

Performance Gap Analysis:
S. No. Objectives How Approx.
1 To understand team role & tasks. Strengths & weaknesses.
KRAs & its achievement
Meetings with Middle & Senior Managers About 1 hour with each person of identified sample size
2 To know team own understanding of company directions, constraints & opportunities. To know their attitudes & competitive spirit.  Meetings with frontline team. About 1 hour with each person of identified sample size
3 To observe team executing the tasks. Gauze his ability to get outputs Market visits with Sales Team 1 day with each representative
4 Same objective as Step 2 with frontline supervisor ,,     ,,     ,, 1 Hr with each identified Manager
5 To know the supervisor’s support, review & motivating ability. To know the planning & direction setting done by him Regular review meeting chaired by supervisor with his team 1 day for each review meeting

End result of PGA:
  • Get to know specific Sales Team’s capability gaps.
  • Get to know organization constraints that need to be removed.
  • Get to know management team’s quality of support to the frontline team.

Learning Material Development:
Question: How does CPC develop the contents for training for its clients?

Answer: The approach that CPC takes to develop the training material for its clients would be based on the following process flow.
1.) Participant Profile Analysis
In this an analysis is done of the participants who are supposed to be attending the training. Issues like what are the capabilities of the participant, his qualifications, experience etc. are evaluated. This helps in developing the pre-requisite for the course, and tuning it to the exact level of the participant.

2.) Role & Task Analysis
Experienced professionals/supervisors of the participants within the company are extensively interviewed to understand the exact nature of work that the company requires the participant to carry out. The module thereafter has to be designed to be in line with the tasks identified. This helps in coming up with a highly customised training for the company.

3.) Identifying Performance Gaps
At this step CPC consultants interview managers to understand the performance concern areas. Several methodologies like Questionnaire, Focus Groups, Historical data and market observations are available to decide, as to how deep to go.

4.) Competency Mapping
With all the above inputs in place the CPC R&D team maps the concerns identified to competencies required to execute these tasks well and thereby improve performance. It becomes important that it gets across to the participant with extreme ease and maximum learning takes place in minimum time. Therefore it is chunked  into smaller capsules, which are easily understood.

5.) Training Objectives

With the competency mapping in place objectives (end result) of the training module is decided. This list of terminal objectives help in keeping the entire training focused onto the subject. For each of the training objectives several enablers need to be provided to the participant so that the terminal objective is achieved. The complete list of subjects to be covered in the training is then found out and the training focuses on satisfying the enabling objectives.
6.) Development of Learning points & Tools
With the complete plan in place, the CPC R&D team has to prepare the technical reference material (TRM) for faculty use and the participant guide for the student. The TRM consists of transparencies, faculty guides and tools like role-plays, exercises, which is for exclusive use of the faculty. The participant guide consists of the courseware.

7.) Validation

Once the module has been developed, it is validated to check for consistency of design input to the design output. The validation is a two- stage process:
Stage I: A walk through of the entire module is executed within the team and those responsible for the process (training department).
Stage II: An external validation of the module by actually training one batch of the target audience, takes place. Corrections, if any, are dealt with in this stage.

8.) Final Output

The corrected TRM and participant guide is then finally handed over to the faculty by the R&D department. This is used for conducting the training program.
Customized  Training:
Exact training components are decided based on PGA.
Implementation Support:
It is generally observed that the organisation may not have the resources (or the suitable competencies) to ensure post-training implementation. Thus CPC provides the following services so as to ensure that the changed behaviours are sustained to get business results.
  • Present Executive Summary of the training project giving certain recommendations & feedback to the top management (No fees)
  • Observe & give inputs on one internal implementation review meeting that is being chaired by the senior management (No fees)
  • Provide 24Hr help line (in emailing format) so as to reply the participants’ queries (Nominal fees).
  • Conduct follow-up training so as to remove doubts
  • Provide coaching & progress reviewing skills to the supervisors
